OpenAI Stock-Based Compensation Hits $1.5M Average — Highest in Tech Startup History

OpenAI stock-based compensation has reached historic levels, with the artificial intelligence company reportedly paying employees an average of $1.5 million in equity — the highest figure recorded for any tech startup.

The massive compensation strategy reflects the intense global competition for AI talent and could generate enormous wealth for employees if the company proceeds with a planned IPO.

OpenAI Stock-Based Compensation Reaches Record High

OpenAI stock-based compensation averaged approximately $1.5 million per employee in 2025, according to a Wall Street Journal report. The company currently employs around 4,000 people.

With a reported valuation of $830 billion following its latest funding round, an IPO at or near that level could transform thousands of OpenAI employees into multimillionaires.

This equity distribution marks the highest level of employee stock compensation ever recorded among major technology startups. For comparison, Google’s average stock-based compensation at the time of its early 2000s public listing was roughly $250,000 after adjusting for inflation — about one-sixth of OpenAI’s current level.

AI Talent War Driving Equity Strategy

The surge in OpenAI stock-based compensation reflects the fierce battle for skilled AI professionals. Major rivals, including Anthropic, Meta, Microsoft, and Google, are aggressively competing for engineers and researchers capable of developing next-generation AI models.

Nearly 46.2% of OpenAI’s annual revenue is reportedly allocated to stock-based compensation, highlighting how central employee retention is to the company’s growth strategy.

Top research scientists may receive even larger equity packages. According to Menlo Ventures partner Tim Tully, stock grants at advanced startups can range from $2 million to $4 million for highly specialized roles.

OpenAI Expands Hiring With Lucrative Roles

Beyond its equity incentives, OpenAI continues rapid expansion. The company currently lists more than 450 open positions in the United States across research, product development, policy, and business operations.

Many roles prioritize technical expertise and demonstrated skills over formal academic credentials. While certain positions mention degrees as helpful, most emphasize practical ability and mission alignment.

Compensation packages are equally competitive, with base salaries often starting above $200,000 alongside equity and relocation benefits. Even early-career opportunities offer strong incentives — including software engineering internships paying $60 per hour.

CEO Sam Altman has advised aspiring candidates to focus on mastering AI tools, describing the skill as the modern equivalent of learning to code.

Massive Wealth Creation and Leadership Perspective

The growth in OpenAI stock-based compensation comes amid broader wealth creation across the AI sector. However, company leadership is taking a different approach.

Despite leading the organization, CEO Sam Altman reportedly holds no equity in OpenAI and received a salary of $76,001 in 2024. His personal wealth, estimated at $3.1 billion by Forbes, comes largely from investments in companies such as Stripe, Reddit, and nuclear fusion firm Helion.

The company did not provide official comments on the compensation figures.
